If they wanted more land, they could just keep what they have now.
Putin was consistent since 2014: Ukraine, Sweden, Finland cannot be a part of NATO, with American troops on Russia's border. In January, before invading, Putin sent a final demand, reiterating Ukraine be banned from NATO. The ceasefire focuses on this, and evidence shows was the reason Putin invaded.
Donetsk, Luhansk, Crimea lose money for Russia. They keep them for strategic reasons. Keeping the destroyed East would increase the bill.
East Ukrainians identify with Russia not Ukraine, their people welcomed the 2014 Russian invasion. Does Ukraine have a right to dominate them ?

NATO = American airbases, tanks, nukes, etc. Its basically one giant military base for USA
Ukraine and Finland have huge border w Russia if you look on a map. From their border its only a few hours drive on flat terrain to Moscow and St. Petersburg. Most of Russia's population is concentrated in this area, its the most valuable/vulnerable part of the country.
does putin think nato will invade if they join
He was a KGB officer during the Cold war, and witnessed the fall of Berlin wall as well as breakup of Soviet Union. He glued a broken Russia back in the 90s and seemed to be opening to the West.
The US invasions in Iraq/Afg/Iraq2/Libya/Syria, disillusioned him to the 'spreading democracy' of the West, and he treats NATO like in the Cold war. He isn't entirely wrong to be suspicious.

With what you've just described, it seems like there should be a very easy solution to this: give the people in the affected provinces the choice. Have a referendum, and both sides respect the outcome of that referendum.

In theory it sounds easy.
But both sides have reasons to say no. Russians want to keep Buffer zones. A referendum might trigger separatist movements in the rest of the East. Will UA politicians want a fair referendum that could lose them bigger pieces of the country ? Fair doesn't exist in politics.
Are their politicians on either side who care about the locals ? Ukrainian politicians cared so little, they provoked a war with their aggressive stance on entering NATO. There's reports some UA units, like the neo nazi Azov batallion, blocked Eastern civilians from evacuating, to use as human shields.
War is messy. Who are the good guys ? Who represents the people ? Prepare to be disgusted by the so called "leaders"
